Inside the Ghana Project That Helped 28 Women STEM Lecturers Publish and Lead
A British Council Gender Equality Partnerships project has delivered concrete gains for 28 female STEM lecturers in Ghana, addressing the deeply gendered barriers that keep women from advancing in academic careers. The initiative, a collaboration between the University of Nottingham, Ho Technical University, and the Association of African Universities (AAU), combined a two-day writing workshop, a 10-month mentorship programme, and three online leadership sessions. It was designed specifically to tackle the interconnected obstacles—lack of time, mentorship, research networks, and institutional recognition—that limit women's access to publication and leadership roles.
The outcomes were striking. Ninety-two per cent of participants submitted a manuscript during or soon after the programme, 65 per cent authored or co-authored a paper, and 94 per cent rated the mentorship as useful or very useful. On the leadership side, 93 per cent felt confident in their ability to pursue leadership positions, 38 per cent had already taken steps toward such roles, and 89 per cent intended to mentor other female STEM lecturers in the future. The project's approach deliberately layered practical writing support with career mentorship and leadership reflection, rather than treating each in isolation.
The article published in Times Higher Education details five lessons that emerged from the programme's design and implementation. These range from reconsidering eligibility criteria that can inadvertently exclude early-career researchers, to the need for structured monitoring of mentoring relationships, and the critical insight that mentoring must be resourced as formal academic labour rather than relied upon as goodwill. The AAU has committed to cascading these lessons across its network of 450 institutions, signalling a potential ripple effect far beyond the original cohort.
While the immediate results are encouraging, the authors—three academics and an AAU knowledge management coordinator—stress that the deeper challenge is transforming the gendered conditions of academic work itself. The programme succeeded in part by adapting to participants' realities: condensed workshop formats, recorded sessions for those with care duties, and scheduling around religious and family commitments. But they acknowledge that durable change depends on institutions rethinking workload models, career structures, and how they value the mentoring labour that sustains early-career academics.

The project initially required participants to hold a doctorate, but several interested lecturers were still completing theirs. In many African universities, early-career researchers are defined more loosely and are expected to publish while studying for a PhD. Sticking rigidly to a completed-doctorate rule would have excluded a significant number of women who are actively producing research and teaching. The team's willingness to lower the eligibility bar in practice allowed access to a broader, and arguably more representative, cohort. The lesson: definitions of 'early career' must be locally grounded, not imported from high-resource systems.
Programme design must fit women's actual working lives—even if that means trading depth for access
Female STEM lecturers' time is carved up by teaching, administration, doctoral study, and family and community obligations. A two-day intensive workshop was the only viable format for many, though one participant would have preferred a longer event. The team covered transport and accommodation but still lost participants from some technical universities due to distance. They recorded sessions for those unable to attend, including a new mother. The trade-off between depth and access is real, and here the organisers prioritised access. The more profound insight is that no programme design can fully compensate for the chronic time poverty that institutions themselves must address through workload models and career pathways.
Mentoring relationships need structure, not just goodwill
Although mentorship was highly rated overall, one group's engagement was disrupted and came to light later than it should have. Participants cited clashes with teaching schedules as a barrier. Future iterations, the authors argue, require regular check-ins, early warning mechanisms, and more structured monitoring. Without such scaffolding, mentoring bonds can fray silently under the same gendered pressures the programme sought to alleviate.
Mentoring is academic labour that must be resourced
Participants named ongoing access to mentors as the single most vital element for sustaining their publication and leadership journeys. Yet that mentoring work falls on senior colleagues and is rarely counted in workload models or rewarded in promotion criteria. Treating it as a goodwill exercise makes it precarious and inequitable. The authors call for mentoring to be funded within programme budgets from the start, and designed reciprocally—for instance, through co-authorship arrangements where confidence grows as mentees progressively take the lead.
How Universities Can Put These Lessons to Work
- Reassess eligibility criteria. Remove blanket doctorate requirements for support programmes targeting early-career researchers in Sub-Saharan Africa. Many lecturers are expected to publish while completing PhDs, and excluding them undermines the goal of equitable access.
- Design for time poverty. Opt for condensed, intensive workshop formats and record sessions for those who cannot attend in person—especially women with care responsibilities. Budget for transport and accommodation to reduce geographic barriers.
- Build structured monitoring into mentorship. Schedule regular check-ins and create an early-alert process so that disengagement—often rooted in teaching schedule clashes—can be addressed before it undermines progress.
- Formally resource mentoring. Treat mentoring as academic labour by building it into institutional workload models and promotion criteria. Programme budgets should include line items for mentor compensation, not rely on volunteer goodwill.
- Pair mentorship with co-authorship. Design mentoring relationships where senior academics involve mentees in their own writing, allowing confidence and publication records to develop through genuine research collaboration.
- Extend the support lifecycle. Participants wanted longer mentorship, grant-writing training, writing retreats, and sustained networking. Funders and universities should plan for multi-year support, not one-off interventions.
- Attend to well-being explicitly. The project's participants highlighted the need for confidential counselling and stress-management resources. Structured career support that ignores mental health leaves a gap that institutions can fill.
